Our Culture

A direction, not a destination.

How a place turns out for the people who will live and work in it is not determined by process. It comes from the people who shaped it: whether they genuinely understood how people would move through and use it, whether they cared about what it would leave behind, and whether the firm they worked for gave them the conditions to think that carefully.

The question we ask about our work and the question we ask about our workplace are, for us, the same question.

The culture our people built

In 2023 our people came together to articulate the culture they were building. Not a destination. A direction. A set of shared beliefs about how this place should feel, written by the people doing the work of making it real.

Culture is never finished. There are always better ways, more consistent ways, more honest ways of living the beliefs it is built around. We know what the journey looks like from here: working to build the systems and create the space that lets those beliefs hold, not just in the good weeks but consistently, across every office, at every stage of the firm’s growth.

What does not waver is the intent. The people here are in it together, they look out for each other, and they are genuinely trying to do this differently. Those are not small things. They are what momentum is built from.

What it looks like in practice.

The decisions a firm makes about its people signal what it actually believes, beyond what it says.

A few years ago we introduced our four-day week. We call it 22forYou.

When the team hits its targets, Calibro returns the efficiency dividend as time: up to 22 hours a month, with no reduction in salary. Not a gift. A share of what the team earns by working well. The thinking behind it is practical. The kind of work we do demands quality of thought, and quality of thought needs space around it. Someone managing a compressed workload is managing their diary. Someone with room to think is asking better questions, bringing more patience to complexity, and arriving at the bigger answer rather than the safe one.

We would rather have the second. Building that into the way we operate, rather than leaving it to chance, is the point.

The work it produces

The connection between how we work together and the quality of what we help create is not incidental. The same attentiveness that makes us honest with each other makes us honest in the work: about what a site can offer, about what a community needs, about what the people who will eventually occupy a place deserve from the decision-making that shapes it.

Those are not abstract commitments. They show up in the questions asked at the start of a project, in the willingness to challenge a brief when the evidence points somewhere better, and in the care taken over outcomes that extend well past the point where our involvement ends. The people here find meaning in that. It is part of what draws them, and part of what keeps them.
